Also, as Hall, Batley, Elkin, Geare, Johnston, Jones, Selsky and Sibbald (1999) found that Maslow hypothesized that as physiological, safety, social, and esteem needs were satisfied, they ceased to motivate, while the self-actualisation needs actually motivate an individual more as they are satisfied (Hall et al. 999). Herzberg used this theory as a base to build his motivation-hygiene theory, which ties Maslowâ⬠s needs to on the job achievement. The hygiene elements relate to low needs (physiological, safety, and social)(Harlos 2000). For an individual, hygiene conditions include company policy and administration, supervision, relationships with peers and supervisors, work conditions, salary, status, and security. These, according to Herzberg account for 69% of the factors that cause employee dissatisfaction or lack of motivation. The motivation conditions, which include achievement, the job itself, recognition, responsibilities, and personal growth, accounted for 81% of the factors that contributed to job satisfaction. The hygiene conditions are extrinsic factors (behaviour that is performed for material or social rewards as defined by Harlos 2000) while the motivation conditions are intrinsic factors (behaviour that is performed for its own sake not for material or social rewards as defined by Harlos 2000), and the only way to sustain motivation toward organizational goals is through the achievement of intrinsic outcomes. Each of these theories has proven to contain ideas consistent with human nature, but each also has its limitations within organizational settings. Because lower order needs are generally satisfied in the workplace today, managers have to deal with how to provide esteem and self-actualisation to their employees, and that can be a vague concept to a manager who demands results immediately. Also, studies demonstrate that different workers are motivated by different factors be them intrinsic or extrinsic. In relation to New Zealand Post the above theories can be applied to achieve an excellent level of motivation within the organization, however there are potential disadvantages also, where the employees may get over-motivated or become too empowered and thus create divisions within the organization. In terms of Maslowâ⬠s theory, the five levels of needs could be ensured by mangers of NZ Post and overall by the corporate planners of NZ Post by the following; in terms of physiological needs, money is the driving factor here as it provides the a means of achieve food, shelter, warmth and sleep, thus that management role is very limited, as it is controlled to a degree by relevant laws of the country. However those above the management who set wages must be careful not to set wages too low, otherwise workers will become grossly dissatisfied and look elsewhere to achieve their basic needs (Hall et al. 999). At the safety level NZ Post can provide their employees with agreeable contracts and work benefits such as health care. A work environment that is considered safe as well as adequate ongoing training is another aspect, also assurances of long-term employment (Hall et al. 1999). Social level issues can be resolved by NZ Post by organising teams maybe by regions and encouraging group satisfaction, or perhaps even making sure contact is established by way of team sports days, or annual picnicâ⬠s etc, any activity that ensures worker contact (Hall et al. 999). Self actualisation needs in terms of what management can do for employees to reach this stage, entirely depend on the individual, and the previous stage, as itself esteem is realised then self actualisation becomes of more importance, and so the employee is self-motivated and the role of the NZ Management is merely one of maintenance (Hall et al. 1999). The above are all very good in theory, but in practice the implications of some of these theories for an individual and for the organisation can be crucial. NZ Post Management couldnâ⬠t be blamed if they felt the offering of money to an employee over and above what the individual needs to satisfy there needs would result in that individual working harder, however what is more likely to happen is the individual isnâ⬠t motivated anymore by that factor, and is instead motivated by esteem needs, as cited in Hall et al. 2000) ââ¬Å"A satisfied need is not a motivatorâ⬠The application of the Herzberg two-factor model is in practice much more involved that I first thought, there seems to be a large amount of criticism about Herzberg, which I will attempt to briefly outline, and thus if NZ Post was to adapt this theory it may not provide the right answer to any problems they may be facing. Firstly there has been research done into the methodology of Herzbergââ¬â¢s research, it seems that by asking the questions in the way that they did it was only natural that individuals would attribute the good things about the job to themselves and the bad things to the organisation (as suggested by Vroom 1964 cited in Thomson 1989). So the good things simply became meting challenges, getting promoted and assuming responsibility, whereas bad things were in affect always the fault of the organisation. Thus it was reasonable for individuals to attribute their lack of performance as being a result of poor organisational structure or communication, or poor wages or bad working conditions, therefore Herzbergâ⬠s findings were more a result of the way the questions were asked and not altogether an indication of what motivated individuals at work. The second criticism that arises is whether or not it is possible to clearly ââ¬Å"distinguish between motivator and hygiene variables in the way that two factor theory does. â⬠(Thomson 1989 pg 164). At times factors like the gender of the worker and the structure of the organisation tends to influence whether or not a job characteristics acts as a motivator or a hygiene, thus the distinction is not as clear cut as Herzbergâ⬠s theory would suggest. Finally the two-factor theory just doesnâ⬠t take into consideration the differences between individuals, its just known that individuals do not always react in a similar fashion, for the same work characteristics which will motivate one individual may not necessary motivate another. I suggest for NZ Post to be able to maintain the calibre of people they strive for, and to provide tools to develop and grow, the best way to create the desired environment and create the best management would be to adopt Maslowâ⬠s theories, as it allows for more of an individual touch to individual situations. McGregor developed an additional theory on human behaviour, motivation, and especially performance in the late 1950â⬠³s. His theories X and Y and were based on assumptions made regarding the ââ¬Å"systemâ⬠and individuals. In short, in Theory X (the most common management practice) management organizes all elements of production, motivates and controls employee behaviour to fit the needs of the organization, and without this intervention, employees would be indifferent to changing organizational needs. McGregor further assumes that managers believe that the average employee is by nature are lazy, dislike work, want security and dislike responsibility (as cited by Harlos 2000). McGregorâ⬠s alternative to Theory X was Theory Y. This theory made the assumptions that management has the responsibility for organizing the elements of production, people are not by nature passive, but become so as a result of experiences, management should enable employees to develop their motivational characteristics, and that it is essential for management to arrange organizational conditions in a manner where employees can achieve their own goals by directing their personal effort towards organizational objectives. The contrast between X and Y solely relates to who controls human behaviour. Theory X touts external control, and Theory Y promotes a self-fulfilling prophecy and that Theory Y management will breed Theory Y employees and vice-versa. In the application of McGregorâ⬠s theories an obvious pitfall is that obviously given the choice management will opt for Theory Y, however the application can result in a very different outcome. Theory Y places an unrealistic amount of burden on the management, and thus they have to sometimes resort to Theory X as no matter how much nurturing or inspiration managers give to employees, there will always be some who just have no desire to work, and show little or no initiative. So NZ Post may run many seminars to attempt to increase performance, or empower those who management feel need a performance boost, yet inevitably those who have no desire to perform better will just not respond to any of these performance motivators and hence management will have to resort to Theory X management to get these employees to work as they should be. Another problem may be with those employees who have been part of the organisation for a number of years, and a new fresh inspirational manager comes along who has been to all the courses and seminars and has used all the theories, and yet these employees are so used to old school Theory X management, they will just simply not be able to conform to this new Theory Y management style, as suggested in Hall et al. (1999) In conclusion I have outlines both Maslowâ⬠s and Herzbergâ⬠s theories in relation to motivation and McGregorâ⬠s theories in relation to performance. An actress portraying Lady Macbeth as benevolent would very much try to mellow down this statement, by saying it slowly, thoughtfully and with almost a sarcastic undertone in her voice, making it seem as though she is dreading it. In fact this style or similar should be used to mellow down any statement such as That croaks the fatal entrance of Duncan under my battlements. She could say it in an almost sympathetic voice, sorry for him but moreover herself. A smile whilst saying this would be effective in portraying cruelty. Now we arrive at the place in the play where Lady Macbeth conjures evil spirits, this scene adds to our uncertainty about her, but different points can be picked out to serve different purposes/portrayals. The Shakespearean audience would not have looked favourably on witchcraft, which is what Lady Macbeth is doing. From an evil point of view if she were to experience any remorse, it would not be from killing the King, but instead from using her husband, because there is no evidence that suggests she doesnt love him to some degree. However, as a director you may feel that Lady Macbeth is filling her mind with direst cruelty because she is not in fact evil (logically she would only need evil if she was of good nature) and so she needs to invite darkness in to her soul before she can instigate the killing. In contrast, if the actress were to make herself seem vulnerable and if on line thirty-nine (also forty-seven and forty-nine) she put emphasis on the pronoun you (when referring to the evil spirits) she would make herself seem like a victim and successfully create the impression that she is not what they are. There is a scene after the murders where Lady Macbeth faints. It has been argued over, as long as the play itself, whether she fainted to distract attention from her struggling husband or whether strangely she realises the implications of her actions. The line is Help me hence, ho! and then she faints. If one wanted to make out that she did so to distract attention from her husband who was being interrogated then the line would be said in a theatrical and pretentious manner, with perhaps her glancing at him and then fainting. Alternatively to follow the other scenario, she would have to make the fainting more realistic and this could be done by slowly building up to it. At first the supportive wifes part in the play is to spur Macbeth to do the deed, but now we are at the stage in the play where Macbeth has just killed the king and now Lady Macbeth changes her role. She now supports Macbeth and calms him; Consider it not so deeply. When he becomes numb she takes control of the situation, Give me the daggers. She could be doing this because then she will not feel as guilty about using him. Other sections of the script, in this particular scene, such as her cruel pun, For it must seem their guilt and her general calmness in the situation is quite perplexing considering Macbeths numbness. These are points to highlight when making her seem wicked, due to her indifference, highlighted by Macbeths guilt. A point of discussion is why doesnt Lady Macbeth kill Duncan herself? There are several possibilities, of which one is clearly supported by the text. Lady Macbeth said, Had he not resembled my father as he slept, I had donet. Yet it is another view that this is just an excuse and she is using Macbeth to achieve something she cannot do herself, however evil she may be. In this situation I think the first possibility is the most realistic one because Lady Macbeth says the line to the audience and not to Macbeth in the form of reasoning. I think that from her determination and her inability to see the wrong in her actions I think that maybe she could have killed the King herself. Banquo is another character that is murdered in the play; this is done because Macbeth does not want Banquos prophecy to come true for him. We can only speculate whether Lady Macbeth knew about the murder of Banquo. What we do know is that she was aware that Macbeth planned to kill him, he says to her Thou knowst that Banquo and his Fleance lives. In what can be interpreted in a rather sly manner; Lady Macbeth replies with But in them natures copys not eterne. But this time Lady Macbeth doesnt tell Macbeth to leave the matter in her hands but instead it is Macbeth who ends the scene with Be innocent of the knowledge, dearest chuck. This change is significant because it is as if Macbeth now no longer needs Lady Macbeth to spur him anymore. In the end it appears that Lady Macbeth just disappears from the play, a method Shakespeare used in Ki ng Lear. As the audience we have to try and understand why Shakespeare does this. If we see Lady Macbeth as just a functional character whose role is to motivate Macbeth to fulfil his ambitions; then we can conclude she is pulled out of the play after she serves this purpose, but only after we see the effects her actions have had on her. Lady Macbeths last scene is when she goes insane, and it is in her insanity that to some extent she realises what she has done, and the great consequences that they had, who would have thought the old man to have so much blood in him? Quite different from her thoughts at the end of act two scene two, A little water clears us of the deed. She also ponders the fate of others, The Thane of Fife had a wife: where is she now? This is a murder, like that of Banquo, with which she had no direct link with, but she started Macbeth off and must face much of the blame. It is important to mention that the portrayal of Lady Macbeth is very much dependent on how Macbeths role is acted, because what is important is that a balance is struck and that they both complement each other. From the aspect of the play the final scene may have the answer to the question of Lady Macbeths morality. Malcolm having defeated the crazed Macbeth is the saviour or hero of the play and therefore his opinion is to be taken seriously. He declares an end to Macbeths tyrannical rule over Scotland, condemning him and also his fiendish wife. This label for her, coming from Malcolm, is not to be considered gospel but of significant credibility. So far the factors I have taken in to consideration are the most significant scenes in the play for Lady Macbeth, from the evidence I have chosen to play Lady Macbeth as being evil. Now with this decision I will discuss the casting and costumes. The actress who will play Lady Macbeth should be able to look evil yet have a benevolent appeal. An actress who is tall and slim would be the most appropriate, because it will show feminine power, it would be best if she were also beautiful so we could believe that this women could successfully manipulate a man. Facial features would best include visible cheekbones, which gives the notion of power. At first her face should not look plain; make-up should be used to bring colour to her lips and cheeks (building on her sexual power), but also to make her eyes dark so she appears mysterious. Though sometimes overused in the portrayal of evil the costumes should revolve around black and red. Black and red being synonymous with evil, darkness etc. i. e. the characteristics we want to bring out. I would use the costume to emphasise a change in Lady Macbeth from before she conjures the evil spirits to after. Prior to doing so she should wear all black, but then she should incorporate red, the audience will be able to identify with the colours. In between I do not believe that the colours will play a lot of significance. The characters in the play each played their part very well and I am sure that their performances would have helped many people identify with them. Though I disliked the character of Mama Nadi, yet I liked the way she performed as the mistress of the brothel house. The reason why I disliked her character was because even though she was a woman herself, she had no sympathy for the other women who were so brutally treated. She goes by rules that are to be followed and everything is business for her. One of the characters that I like in the play is that of Christian played by Oberon K.A. Adjepond, who supplies Mama Nadi with whatever she needs for the house. Christian is a decent character who loves poetry and spontaneously recites a few lines of poetry throughout the play. Another point prohibitionists suggest against the use of drugs is that drugs harm oneââ¬â¢s quality of life however many other things harm oneââ¬â¢s quality of life such as dropping out of high school or working at the same job your entire life; all of these are choices people make and the only choice that is persecuted is doing drugs, the others are considered ridiculous to persecute. The money that drug users use on money is equivalent to those who gamble or spend it on frivolous things leaving both lives at smaller quality, yet the drug users are persecuted. Although the use of drugs has the same affects on other peopleââ¬â¢s life choices drug users are persecuted and people who make equally life-threatening choices are left to make those choices with no persecutions. Another argument against the use of drugs is the harm it potentially has against the people around the users. People around drug users do have the potential to be harmed from them yet so do many other things; driving could potentially hurt people and many other things, yet anyone who has a license can drive a vehicle without being persecuted. Every choice in life has risks of hurting people yet the only one choice is persecuted; drugs. Although it seems absurd to punish people for being inconsiderate or making not so good choices the outcome of their choices on the public are similar to drug users. If drugs are truly unjust then America has over four hundred and fifty thousand people in jail unjustly. They are not just being punished for no reason they are being punished for exercising their right as a human, making their own choices. Everyone has the right to choose to do drugs or not to do them. If there was a drug that took away the users freedom to make choices or to attack and hurt other people then the government could step in and help, however no drug exists that have that effects on people. The belief supporting that it is a human right to choose to do drugs comes from the idea that everyone owns their own body. So a person can make any choice as what they can do to their body, harmful or not. An example of this can be seen in the womanââ¬â¢s right to have or not have an abortion. Some people believe it is the womanââ¬â¢s choice because it is her body but others believe she should not be allowed to because it hurts the fetus, which is potentially a live human. Most people support the belief that people have the right to choose what the do to their body however with this right you may not use their body to harm others. Prohibitionists argue that drug use is not ones right over their body because the drugs are making the choices and not the person freely, maybe it is not their fault they have abused drugs it could have been psychological compulsion or something similar. It is still unjust to persecute these people because they are not morally responsible for that choice. However if users do freely decide to use drugs then they are exercising their rights and the government has no right to interfere. Although not as important, the scholar must also take action. He must fill each and every moment of the day. The scholar should work different jobs and learn new professions. Then he will learn new languages in which to illustrate his thoughts. The scholar should teach his knowledge to men, teach them facts versus appearances. To do this, the scholar must trust himself, never willing to give in to popular opinion. He should never seek money or power, or let either sway his judgment. His actions are a reflection of his character, and character is higher than intellect.â⬠ââ¬Å"Action is with the scholar subordinate, but it is essential. She laughed and said I just hadnââ¬â¢t done it right. ââ¬Å"Hadnââ¬â¢t done it right?,â⬠I would say. ââ¬Å"Then how should I do it?â⬠ââ¬Å"It only works if you do it a certain way,â⬠she told me with a little smile, ââ¬Å"but youââ¬â¢ll have to figure that out by yourself.â⬠I watched her with wide, admiring eyes and thought she must be right. She was ten years older than me and knew the ways of the world; nothing she said could be wrong. I went back and tried again. Time passed, and I grew older. My ââ¬Å"perfectâ⬠friend started spending less and less time with meâ⬠¦.got busier and busier. Distressed by the scant attention I received from her, I spent most of my time staring out the window. I wondered what she was doing, where she was, and if she was having fun. Occasionally, I would wander around the home, blowing out a few candles, wishing for my friend to be how she used to be. Each time I hoped desperately that I had done it the right way and that the wish would come true. But it never happened. After a while, I gave upââ¬ânot only on my friendââ¬âbut on the candles as well. Distress had turned into anger and then to rejection of my friend and every thing she had told me. The old dreamer within me vanished and was replaced by a harsh teenage cynic who told me over and over that I should have known better than to believe in free wishes.
